A successful relocation takes 8 to 12 weeks of sourcing, vetting and onboarding investment from both sides. 1. Family didn't integrate (and spouse career stalled)
The most common relocation failure is also the most personal and hardest to recover from. The engineer is thriving at work, but the spouse's career is frozen, and the children are struggling at school.
Israeli partners, especially women, often have established career momentum in Israel. A move to the US frequently means visa-dependent status, credential revalidation in a new state, and job search starting from zero in a market that doesn't know the Israeli education system. Typical outcome: spouse finds a role paying 30 to 40 percent below pre-relocation salary, or steps back into freelance or part-time work. The household income is lower, stress is higher, and the relocation becomes a family retreat trigger.
Children face different school calendars, social circles that are harder to break into in mid-year, and learning velocity expectations that vary by state. Schools in California or New York are not calibrated to Israeli educational pace or pedagogy.
Screening questions that work:
- If the spouse is working, have they researched credential portability and job market in the target city? (Not "are they open to exploring," but "have they mapped it.")
- Does the spouse have a job offer or concrete employment plan, or are they expecting to find work after arrival?
- If children are school-age, have the parents visited schools in person and talked to other expat families? (Virtual tours and websites are bad signals.)
- Is the whole family relocating, or is the engineer considering a solo move? (Solo moves are extremely common exit points around month 14.)
- How long is the engineer expecting to be in the US before revisiting? If they can't answer 5+ years, flag it.

The engineer accepted the offer and arrived, then discovered that rent, childcare and utilities were significantly higher than their research suggested. Bay Area or NYC housing costs 2.5 to 3 times what an equivalent home costs in Tel Aviv. Childcare in a top-tier school costs $800 to $1,400 per child per month in New York and more in San Francisco.
Many Israeli engineers budget based on salary comparisons, not net salary after tax, rent and healthcare. The US salary looks impressive until state income tax (10 percent in California), property tax, and healthcare premiums are withdrawn. Screening questions that work:
- Has the engineer run a net-income calculator for the specific US state, including state income tax, FICA, and healthcare?
- Have they researched housing costs and childcare for the specific city, or are they using country-level averages?
- Is the family moving with savings already in place, or are they expecting to cover first-month and moving costs from first paycheck?
- Have they talked to an expat community or a family who relocated recently? (Outdated data is worse than no data.)
Mitigation: Provide the engineer with a city-specific relocation package that includes housing assistance or temporary housing for the first two months. Offer a one-time relocation bonus of $5,000 to $10,000 that covers visa costs and first-month setup. If healthcare is complex, pair the engineer with an immigration accountant who can model taxes and benefits before the move.
3. Reservist obligation or family security after October 2023
Some engineers relocated before or shortly after October 2023 with the explicit understanding that reservist duty would not apply while living abroad. The subsequent security situation and family events shifted their calculus. By late 2024 and into 2025, we saw a small but measurable cohort of engineers who returned to Israel citing family or personal reasons they could not discuss in detail.

4. Role mismatch (scope smaller, autonomy lower)
The offer letter promised a senior IC role on the company's flagship product with full autonomy over architecture decisions. The engineer arrived to discover the role is actually embedded in a larger team, decisions require consensus with product managers and other leads, and the architecture is already locked down. The engineer is unblocked only within a narrow feature domain.
Israeli startups and mid-sized tech companies often give senior engineers broader autonomy earlier. A staff engineer at an Israeli shop might own 5 to 7 major systems. A staff engineer at a large US company might own 1 to 2 systems deeply, with collaboration required at the boundary. The role is still senior, but the autonomy curve is different.

Screening questions that work:

- Ask about the last three major technical decisions the team made. How long did they take? Who decided?
- Ask the engineer to describe the autonomy they exercised in their current or most recent role. Then ask what constraint, if any, they expect in the new role. Listen for consistency.
- Involve the future manager and at least one peer IC in the screening call. Let the engineer ask them directly about decision velocity and autonomy.
Mitigation: Be candid about organizational constraints and decision loops during offer conversations. If the role is embedded in a matrix, say so. If decisions take longer in this company than in Israeli startups, explain why and frame it as thoroughness, not slowness. If the engineer is used to solo ownership and the role requires collaboration, be specific about which systems are theirs and which are shared. Sometimes the honest outcome is "you are not ready for this company's structure yet, and that is fine. Let's talk in 18 months."
5. Cultural friction on feedback norms and growth perception
Israeli workplace culture values directness. Feedback is often immediate and blunt: "That idea won't work because X" or "Your code has three problems." It is not personal, it is just information exchange. In the US, especially in larger companies, feedback is wrapped in softening language, delivered in private, and often delayed until a performance window.
An Israeli engineer receiving feedback as "I noticed that in the last sprint your velocity was a bit lower than we had hoped" hears a threat. They expected "Your output dropped. Why?" The softened version feels patronizing and hidden. Trust erodes because they cannot see the real problem.
Compounding this is growth perception. In Israeli tech, growth often means more responsibility, more pay, and clearer status. In large US companies, growth can mean longer tenure at the same level before promotion, more politics, and a longer view. An engineer who was a "tech lead" in their Israeli role might be a "senior engineer" in the US org, which feels like a step down in title despite the level being equivalent.

- Ask the engineer to describe a time they received critical feedback and how they responded. Listen for whether they value directness or softening.
- Ask about their career expectations for the next three to five years. Do they expect to be a director? A principal engineer? A founder again? (Founders often return because the employee track feels too slow.)
- Ask how they define growth. Is it responsibility, compensation, title, or autonomy? Different people weight these differently.
- If the engineer has been at a startup, ask why they are interested in a large company. If the answer is "I want stability," that might be code for "I want slower decision-making," which could be a mismatch.
Mitigation: During onboarding, normalize direct feedback. Tell the engineer explicitly that your team values clarity and that softened feedback is not the norm here either, even if the broader company prefers it. If the engineer is a former founder or company leader, be honest about the growth trajectory and the timeline to senior leadership roles. If the company has a flat structure and slow promotion, say so. If the engineer is seeking a specific growth path that the company cannot offer, it is better to know before day one.

When to advise against relocation
Sometimes the honest conversation is "do not relocate yet." A few scenarios where this makes sense:
The spouse is mid-career and has no concrete plan. A two-earner household in which the supporting income has no clear path in the target country is high-risk. Frame it as "let's find a role for your partner first, then we move as a team," not "you are the blocker."
The engineer has school-age children and is relocating mid-school year. This is solvable with an education coordinator and good schools, but it is a known pain point. Advise waiting until summer if possible.
The cost-of-living math doesn't work. If net salary in the target city is lower than current take-home in Israel, and the engineer is moving for stability or family proximity to the US, the relocation is not solving the right problem. Ask why they are really moving.
The engineer cannot commit to at least two to three years. Relocation breaks even at around 18 months of productive work. If the engineer is exploring temporary moves or is hedging, that is a signal they are not ready. Temporary assignments are different; permanent relocations need commitment.
